I would first create a job match pattern for the current top performers in the position and run the candidates against the job pattern. That way you'll get more people like your top performers not just average people in that position. I would use a "total person" profile like Profile XT (www.greatEDGE.com) which assesses cognitive abilities like thinking style, numeric and verbal skills and reasoning -CAN THEY DO THE JOB- , also occupational interests to determine do they have an interest in these areas (WILL THEY DO THE JOB) and finally behavioral traits(HOW WILL THEY DO THE JOB). That way you're getting a more complete and objective picture of the person, especially the intangibles that aren't revealed in resume and interview. Interviewees will be whoever they think you wantr them to be, BUT it usually isn't the true person. You need more information to overcome that missing truth. Creating a benchmark this ways reflects culture and management style because the current top performers thrive in this environment. This method is very cost effective and produces great results.

There is an online performance based psychometric tool that assesses both cognitive and logical processing skills..called matchpower...go to www.matchpower.com/ . The tests are based on performance solving and a good guide to the skills you are looking for..

Some very interesting recent posts here. Although the idea about values assessment is interesting as is the test battery in the preceding post, nothing outperforms the idea presented by CMARCEAUX (sp?) where a specific business case is presented for analysis. This truly provides a job related test for the candidates and their written response, a test of their writing abilities.

That may be true if the new hire did not have to work effectively with their boss, peers, direct reports, and internal and external customers. Hiring managers often put too much faith in their applicants' skills and abilities. Case studies help the hiring manager assess an applicants knowledge but it does not evaluate talent.

The authors of the book "First break all the rules, what the world's greatest managers do differently" make a good point when they suggest hiring for talent and that talent cannot be acquired after the hire.

Analytical ability is nothing moore than a highly developed form of logic and common sense with a healthy dose of awareness added in and focused in one area based upon how the person thinks.

I am not particlarly interested in whether a person has this or that rote skill (eg, specific knowledge of a specific SW package)I want to know how the person thinks. I also want to get in behind the ready made answers to the standard interview questions that any good applicant is on guard for.

Besides asking how they would solve this or that situation (good for establishing a benchmark for comparison) I like to ask what interests the applicant and watch how their analytical abilty comes into play. It is something the candidate is not expecting, but puts them at ease so they tend to open up more and often becomes a veritable fountain of information. Not only does this get around prefab answers to standard interview questions. It validates (or cotradicts) the standard answers to standard questions about analytical ability. It also tells me whether the applicant has passion, and if there is a connection from that passion to the job being interviewed for. An added bonus is can the applicant handle the unexpected. All from going outside the box and finding out what makes the applicant go.

Great topic and feedback. I liked the reference to passion....that is something we look for in our candidates. We do not necessarily equate it to the position - it is an indicator as to 'who' they are and what drives them as well as how they might approach their responsibilities. With some employees their passion is what they do but almost everyone here has a passion outside of work.

The advice for JILLYB's question is very helpful.
I also will be interviewing applicants (fresh university graduate) for the position of Customer Service position in a bank. We plan to employ 20 headcounts for this position. The career development plan for this position is to be developed into a higher level with multi-skilled function. Therefore, the required ability are dynamism with good communication and entrepreneurial skills. High level of flexibility, creativity and a willing to learn are also necessary

I need your advice/tips for selecting the right candidates.
