My organization is looking at establishing a formal succession planning process. Interested in hearing how others have addressed the questions below.

1. How do you identify potential successors?
2. How do you share your process for doing with employees?
3. For instance, do you usually ask for employees with an interest in growth or are they handpicked based leadership discretion.
4. How do you communicate with potential successors - i.e. not a guarantee of promotion
5. How do you communication with those not selected as successors as to why they were not selected

We ask incumbent leaders who could be promoted. We also ask about what developmental activities these candidates need to prepare them for leadership roles. We validate this data with other sources (performance evaluations, transcripts, resumes, industry competencies, etc.).

Your plan should start with a realistic look at how many opportunities you have, it is very important to manage expectations accordingly. Think creatively about what leadership is in your organization and try to expand what that means. For example, there may be areas such as research and development or roles in outside organizations that will bring recognition and teach leadership skills. It doesn't have to be a permanent promotion.

A potentially significant factor in succession planning will have to do with the composition of your labor workforce - by that I mean is there a union presense.
